Une étude exploratoire du vécu de travail des cadres à temps partiel : rôle de l'environnement immédiat de travail et du "hors travail".

Abstract : Policies of flexible working which have been developed in the last twenty years in France have introduced a variety of working arrangements. Within these policies aiming at more flexibility, part time work has considerably expanded, moving from 9,2% of the work force in 1982 to 17,2% in 1999. More than 80% of part-timers are women and this form of work arrangement is more often unvolontary than volontary. But, on the contrary of what happens for most of employees, part-time work for managers and professionals is very often volontary. Nevertheless, just few of them have chosento work part-time, even in the context of collective agreements. Part-time managers and professionals only represent 4% of their category, most of them being women (70%). This paradox is explained both by the reluctance of the supervisors and the resistance of managers and professionals themselves: managerial jobs are generally thought to be unsuited to less than full time work. Literature about working time and part-time work show that every reduction or arrangement of working time has consequences on working conditions, on work rewards and on the attitudes and behaviors of employees at work. These consequences are oriented by the trade-offs that the employees make within their working life and between work life and non work life. Considering the very few researches on part-time managers and professionals, the objective of this research is to know better these part-time top level employees and to identify the relevant organizational and personnel variables likely to base part-time work on balance and reciprocity. More precisely, through twenty exploratory interviews and 125 questionnaires, we tried to identify and explain the relations between the working experience of these managers and professionals (work rewards, coping mechanisms, work commitment) and the work context (job characteristics, work group, organisational context). We also examined the work/non work relation; We hope that this research will provide guidance elements for the setting and diffusion or part-time work among managers and professionals
