Cohérence et cohésion de l'équipe de direction dans la petite et moyenne entreprise : Le cas des hôtels familiaux au Yucatan

Abstract : This thesis aims at contributing to the development of the knowledge concerning the convergence within executive teams leaders and therefore distinguishes between the convergence of actions and the convergence of affects. Besides, the thesis tries, through to the implementation of a formal system of management, to understand the interaction between these two dimensions and their effects on the results of companies. For that purpose, his research decomposes convergence into two sub-concepts : coherence and cohesion. Coherence corresponds to the degree of articulation of the various functions of the elements of a group which allows, through the realization of the individual objectives, to reach the collectives objectives. The cohesion corresponds to the degree of voluntary adhesion of the members of the group in an ideal, a pursuit or a common feeling, which allows them to strengthen emotionally one another and so to face, as a whole, the difficulties they meet. The coherence thus depends from the field of facts and of actions when the cohesion proceeds from values, feelings and affects. The methodological approach multiplied the sources of qualitative data (participating observation and in-depth interviews) and quantitative ones (structured and closed questionnaires) by leaning on an action research process, completed by an experimental plan intended to improve the validity and the degree of generalization of the results and allowing to measure the effects of the intervention of the researcher. This protocol was applied to three Mexican medium-sized hotel companies. So doing, the thesis put in evidence the existence of a helicoidal between coherence and cohesion and to show how formal system of management could improve these last ones. It mainly demonstrated that: * A minimal cohesion was a necessary condition of coherence, * Coherence sanctioned by positive consequences can contribute to increase the adhesion of participants and to improve the cohesion, * The improvement of the cohesion, through generating a friendly atmosphere, can contribute to improve the coherence * It is possible, through the implementation of a formal system of management, to develop both the coherence and the cohesion. The thesis tries therefore to propose moment a conceptual contribution (the distinction between coherence and cohesion), a methodological contribution (the validation of the complementary between action-research and experimental methods) and a practical contribution (the proposition of operational solutions to improve the coherence and the cohesion within executive teams).
